Purpose: This study aimed to explore the culture surrounding the clinical education experiences of clinical nurse educators in hospitals. Methods: Adopting a focused ethnographic approach, we conducted the study with 10 nurse educators from two secondary care hospitals and one tertiary care hospital. Data were collected between November and December 2024 through in-depth interviews, participant observations, and field notes, and were thematically analyzed to identify cultural patterns and meanings embedded in their educational experiences through purposive sampling. Results: We identified four cultural domains and 17 categories: the all-encompassing mother figure, balancing educational and administrative responsibilities, flexible, practice-oriented education, and continuous learning. The culture of educating nurses extended beyond mere instruction, encompassing ward support, prompt responses to emergencies, coordination of administrative tasks, tailored on-site teaching, and ongoing efforts to enhance educational quality. Conclusion: The findings reveal the cultural meanings underlying the educational experiences of nurse educators, highlighting that they serve not only as instructors but also as essential professionals who bridge clinical practice and administration while fostering nurses' growth within the organization. These findings emphasize the need for institutional recognition and systematic support to strengthen their professional role and sustain effective hospital-based nursing education.
